Ask him if he can sign a contract and help with tasks at his spare time. You pay him like half of his current salary while looking for others. He can even help u bring young programmers to speed.

First find out why he wants to leave. This can be via a friendly chat.

You'll be suprised it could be reasons for a higher pay, or an issue where he feels slighted. Most times these can be resolved.

If it isn't, then begin preparing for his replacement. Ask him for a recommendation, since he's good, he might have someone equally good or promising in his circles.
